A few weeks ago, I lost several hours of sleep to an irregular bout of insomnia. I went to work grouchy, brain hazy, and started to complain to my coworker—when I realized that she, as a mother of two children under the age of 3, ran on an average of five hours of sleep a night. A sleepless night seemed trivial in the moment, but in our water cooler conversation we gained perspective in our lifestyle differences, and in our shared privileges as women employed by our office—we both work for a company that values family support and work-life balance and offers flexible scheduling for salaried employees to meet those needs. For example, my coworker works 8 to 4 to accommodate her family’s childcare needs. I work 10 to 6. Bonus: we both get to work from home once a week.

While it may seem like a small perk to some, my coworker and I recognize that having flexibility in our workplace is a huge benefit to our quality of life. To be sure our conversation was an “a-ha!” moment for me on workplace issues; one of many I’ve had since becoming an Advocacy Council member at Women Employed (WE) more than a year ago. For too many working women—the benefits my coworker and I view as a given, control over our schedules, paid sick days, maternity leave—are out of reach.

So how do we create conditions in which all of us can thrive?

Beyond Balance, a panel discussion hosted by WE, dived into this very question last week. The engaging conversation was moderated by WE Executive Director Anne Ladky and included panelists Susan Lambert, University of Chicago, Associate Professor in the School of Social Service Administration; Iliana Mora, COO at Erie Family Health Center and WE Board member; and Rex Huppke, Chicago Tribune journalist of the popular workplace column, “I Just Work Here.”

The full program is available to watch on CAN-TV, but here are a few more a-ha moments I had that I hope you can learn from too:

  • There is no work-life balance for low-wage workers.
    • As 80 percent of minimum wage workers are adults, and 59 percent are women, Illiana Mora reminded us that for many balance is out of the question, “It’s work, work, work, work, work, work and more work. What they’re talking about is really, survival.”
  • Paying workers well, providing fair schedules and paid time off is not just great for employees, it’s great for business! Employee morale, health and loyalty suffer in industries with low wages and unpredictable schedules. This leads to high turnover among other incurred costs. Susan Lambert said, “We want strong businesses, we want firms to employ people and a strong economy. But the literature shows if you treat people well it pays off too.”
  • Millennials deserve their due credit for revolutionizing the workplace. The demographic is now the largest portion of the workforce and has a strong commitment to social justice.
    • Rex Huppke made the point that Millennial men want to be involved with their families: “Every generation will have its negative side…but Millennials have come along and said, ‘if you don’t provide me with the kind of things I find important, basically the work-life balance issues, then forget it, I’m going somewhere else.’ And then they just leave.”

Wishful Thinking“That’s your solution?,” asks a character in my She Writes co-founder Kamy Wicoff’s debut novel. “Time travel is easier than passing affordable childcare?” Rarely do we cover novels here at Girl w/Pen, but given the subject matter (and, full disclosure, the fact that I think Kamy is the bomb), I’ve become interested anew in the question of fiction as a mode of advancing public conversation. As someone who once considered writing a dissertation on popular feminist fiction from the 1970s, I’m obsessed with the portrayal of women’s issues — and working mothers’ issues in particular — in popular discourse, imagined and real. Can fiction centered on work/life issues bridge research and reality? Here’s how our conversation went down. -Deborah

DS: Wishful Thinking joins working-mother dramadies like Alison Pearson’s I Don’t Know How She Does It and Where’d You Go, Bernadette–a contemporary genre in which a middle- or upper-class protagonist tries and fails to “do it all,” breaks down, puts herself back together. What do you see as the advantages, and limitations, of fiction as a mode of advancing the conversation around working mothers’ dilemmas? Is this a domestic drama, or a social one?

KW: Is the pressure to have, do, and be it all so great that only science fiction can solve it? In a way, I wrote the book as an argument against the notion that the increasingly impossible demands placed on working parents are each individual’s problem to solve, by showing how crazy it is that my protagonist, Jennifer Sharpe, thinks forcing her body through a wormhole is a perfectly rational response to her out of whack work/life balance—more rational than trying to reform the out of balance system itself. (One of my favorite lines in the book comes from Jennifer’s coworker, Alicia, who, when she finds out about the app, says, “That’s your solution? Time travel is easier than passing affordable child care?”) Jennifer believes it is a domestic drama, but it is absolutely a social one, and I think by writing a novel rather than a nonfiction book on the subject, I was able to underscore that in a fresh way.

The other inspiration for Wishful Thinking was very personal, and inspired by fiction—I was reading the Harry Potter books with my older son, and I thought, I love this, but I wish it were about a woman my age, not a ten-year-old boy. And then I thought, if I could give a working mom any power, what would it be? The answer, the ability to be in multiple places at once, came immediately, because it’s a need I and every mother I know shares, whether she is juggling a job and kids or raising her kids full-time. But even that first impulse was feminist and socially conscious. I hungered for a fun, fanciful but thoughtful and grown up book about someone like me, by someone like me—not something written for a YA audience or with yet another male protagonist I couldn’t relate to—because in the current fiction marketplace I was starving. (I Don’t Know How She Does It came out fourteen years ago, if you can believe that. And I have never gotten over the fact that they made Multiplicity about a man. Really? It’s the guy who feels like he has to be everywhere at once?) The premise I instantly arrived at is in itself a critique.

DS: When we first created She Writes, we were two entrepreneurial mamas on a mission to start something and simultaneously be there for our very young kids. You, in fact, were an early model for me of what living two passions looks like. (Recall those staff meetings on my bed while I was on bedrest, carrying twins!) Five years later, I look around me and see mothers of all stripes struggling as if the decades of advocacy for better workplace policies in support of working families hasn’t moved the dial. What’s it going to take, other than wishful thinking? Any latest initiatives you’re aware of that you’d like to shout out here? 

KW: It is easy to be discouraged, isn’t it? (And how could I forget those staff meetings?) One of the things I liked most about Overwhelmed, however, was Brigid’s determination to tell success stories, most prominently in her “When Work Works” chapter, providing models for change rather than only pointing to what, in workplaces, is broken. (And that’s a lot, like the fact that America is one of only 4 of 167 countries in the world with no paid leave for parents—the others are Lesotho, Papua New Guinea, and Swaziland.) It was through Brigid’s book that I found out about MomsRising, and also about A Better Balance, founded by Dina Bakst in New York. I also love LeanIn.org, with its circles for peer support. And for many years I was on the Advisory Council for the Clayman Institute for Gender Research at Stanford University, which does fabulous work under the leadership of Shelley Correll on supporting scholarship and research designed to move that heavy, heavy dial—and gets that research into the hands of people with the power to make change. I’m also looking forward to Laura Vanderkam’s upcoming I Know How She Does It, for some practical, actionable tools to alleviating some work/life stress.

DS: As much as your novel is a comment on work/life condundrums, it’s a satire of app-for-that culture and technology. Are our hyperconnected lives fuller lives, or lesser lives? Are we more connected to each other, or just to our apps?

KW: This is so hard to answer. On the one hand, I witness, as I think we all do, the clearly deleterious effect of our devices on our personal relationships; the other night my son and I were at a restaurant and the entire family at the table next to us was glued to their devices, oblivious to one another—I’m happy to say my son noticed first, and was appalled! The book is certainly about that, and a commentary on our addiction to our phones. (In the first scene Jennifer realizes she’s lost her phone, and the panic and despair she feels are emotions I have to confess to having had in the same situation.) I’m pretty good about managing my use when I’m with my kids, but the pull to check email, Facebook, and the rest is very powerful, and does feel like an addiction at times, which is scary. On the other hand, my dad, who lives in Austin, can read stories to my kids, in Brooklyn, on Skype, which is magic. We have a shared family photo stream we all subscribe to, and I just saw my nephew have his first bite of rice cereal. I know what’s happening in the lives of many more people than I would have ever thought possible, and am alerted to news, social justice issues, and causes I might never have been exposed to, through these platforms. Yet I fret about it. I feel often feel that while I may have more knowledge about more people in my life, I don’t have richer relationships with them for it. (And as we all know, Facebook posts notoriously skew sunny.) Our generation is in a funny spot, not having grown up with any of this, but being so fully immersed in it now as adults, and as parents. Sometimes I wonder if our fretting will someday sound like the worries that television would spell the end of culture…but maybe television has done that. Ha.

DS: I don’t want to give too much away, but a significant plot line in your book concerns a brilliant female physicist whose discovery goes unrecognized by the scientific authorities. What was the impetus for a strong woman scientist at the center of this text?

KW: There was never any question in my mind that the physicist who invented time travel would be a woman, for a variety of reasons. The obvious one, of course, is that the story of science and its major breakthroughs is told by and about men, leaving countless brilliant and deserving women out. Physics is particularly bad—the Nobel Prize in Physics has only been awarded to two women in its history, and hasn’t recognized a female physicist’s work in fifty years. In this notoriously sexist field, I wanted to create a character who had fought her way through, and in some cases inventively worked her way around, a system stacked against her. (I’m also an amateur physics lover. Have you see Particle Fever? There are some fabulous female scientists featured in that movie.) I also chose to make her a passionate collector of artifacts of female scientists who had come before her; for Dr. Sexton, these women are the muses. Researching that part of the book was a delight—did you know Florence Nightingale was an accomplished mathematician, and invented infographics? Or that Hedy Lamar co-invented spread spectrum and frequency hopping technology? I also felt strongly that I didn’t want to have magic in this book—there’s enough of that mushy, bibidi bobidi boo stuff out there already featuring women. Who needs a fairy godmother when you can have the greatest physicist of all time at your side? There was another, very compelling reason I wanted a strong women scientist at the center of my book. So I could make a Larry Summers joke. Which I did.

DS: Virginia Woolf wrote, “A woman writing thinks back through her mothers.” You’ve had some terrific literary mentors in your life—Diane Middlebrook, Nancy K. Miller, Alix Kates Shulman, Francine Prose… Barring (ha!) for a moment the complicated maternal metaphor, in what ways have these women influenced your writing or your sense of yourself as a woman who writes?

KW: Well the late, great Diane, of course, is the model for Dr. Diane Sexton, the physicist who invents the app in the book. (Diane Middlebrook wrote the seminal biography of Anne Sexton, hence the name as homage.) I miss her every single day, and writing this book was a way of having her voice, her presence, and her inimitable style close to me for the year and a half it took to write it. Diane completely changed my life. She was the first person to look me in the eye, when I was a young graduate student who felt that, without an agent or a book, I could not call myself a writer, and say, “You are a writer!” in a way that made me believe it. She told me to write the truth about my life, and I have tried to honor her ever since then by doing it. We founded the Salon of Women Writers together in London in 2003 (again, when I was a young nobody, and she was an established badass, but she saw what a good team we’d make), which led to my founding SheWrites.com with you, and ultimately She Writes Press with former Executive Editor of Seal Press Brooke Warner.

Diane believed that as a woman who writes, it’s pointless to insist on being viewed simply as a “writer” because the world doesn’t view you that way—the best thing is to resist that prejudice by critically responding when it inevitably rears its head, and always to combat it with wit, fearlessness, and of course, brilliant writing. Francine, Nancy and Alix all do that too. I derive so much courage and strength from their example. Hopefully I can do the same for a young woman writer or two someday. But as a debut novelist at forty-two, I’m a little behind in the game.

Remember Catalyst’s Bottom Line series? That groundbreaking research series that first explored the link between gender diversity and corporate financial performance? Well, this is of that flavor, but focused on the bottom-line benefits of retaining working parents, and based on stories from accomplished, successful professionals in their thirties and forties in dozens of industries. As Ellison notes, “In order to create or sustain family friendly workplaces, you need buy-in from organizational leadership, effective manager training, and employee accountability. Most companies don’t have all three, and as a result they lose their top talent. And, it’s costing them a fortune.”

Ellison is working on a book, REworking Parenthood, for which she is currently collecting stories from parents in the trenches, that will help us understand how companies are succeeding and failing in supporting employees’ lives.

Welcome to guest poster Nicole Woo, director of domestic policy at the Center for Economic and Policy Research, discussing their new study  “Women, Working Families, and Unions.” alt

The Nation sparked a robust discussion last week with its incisive online conversation, Does Feminism Have a Class Problem?, featuring moderator Kathleen Geier, Demos’ Heather McGhee, the Center for American Progress’ Judith Warner, and economist Nancy Folbre.

They addressed the “Lean In” phenomenon, articulating how and why Sheryl Sandberg’s focus on self-improvement – rather than structural barriers and collective action to overcome them – angered quite a few feminists on the left.

While women of different economic backgrounds face many different realities, they also share similar work-life balance struggles. In that vein, the discussants argue that expanding family-friendly workplace policies – which would improve the lives of working women up and down the economic ladder – could help bridge the feminist class divide.

A growing body of research indicates that there are few other interventions that improve the economic prospects and work-life balance of women workers as much as unions do. A new report from the Center for Economic and Policy Research (CEPR), which I co-authored with my colleagues Janelle Jones and John Schmitt, shows just how much of a boost unions give to working women’s pay, benefits and workplace flexibility. For example, all else being equal, women in unions earn an average of 13 percent – that’s about $2.50 per hour – more than their non-union counterparts. In other words, unionization can raise a woman’s pay as much as a full year of college does. Unions also help move us closer to equal pay: a study by the National Women’s Law Center determined that the gender pay gap for union workers is only half of what it is for those not in unions.

Unionized careers tend to come with better health and retirement benefits, too. CEPR finds that women in unions are 36 percent more likely to have health insurance through their jobs – and a whopping 53 percent more likely to participate in an employer-sponsored retirement plan.

Unions also support working women at those crucial times when they need time off to care for themselves or their families. Union workplaces are 16 percent more likely to allow medical leave and 21 percent more likely to offer paid sick leave. Companies with unionized employees are also 22 percent more likely to allow parental leave, 12 percent more likely to offer pregnancy leave, and 19 percent more likely to let their workers take time off to care for sick family members.

Women make up almost half of the union workforce and are on track to be in the majority by 2025. As women are overrepresented in the low-wage jobs that are being created in this precarious economy – they are 56.4% of low-wage workers and over half of fast food workers – unions are leading and supporting many of the campaigns to improve their situations. In an important sense, the union movement already is a women’s movement.

Education and skills can get women only so far. It’s a conundrum that women have surpassed men when it comes to formal schooling, yet women have made little progress catching up on pay. Many women who do everything right—getting more education and skills—still find themselves with low wages and no benefits.

With unions already playing a central role in helping to meet the needs working women and their families in the 21st century economy, anyone concerned about the well-being of women should also care about unions.

Worried Sick: How Stress Hurts Us and How to Bounce BackGuest poster Deborah Carr is professor and chair of the Sociology department at Rutgers University. Her latest book is Worried Sick: How Stress Hurts Us and How to Bounce Back (Rutgers University Press, 2014). I was curious to hear her thoughts on stress and the academic summer, and here’s what she had to say!

For many, summer is a time to exhale, take it easy, and enjoy lazy days at the beach, when one’s toughest decision is whether to read a guilty-pleasure novel or to catch up on back issues of the New Yorker. At least that’s how it looks in the movies. In reality, the gentle breezes of summer often are accompanied by overly ambitious “to do” lists that will never be achieved, and unrealistic (and ultimately disappointing) expectations for family time. Summer is unwittingly a pressure cooker for stress, when our lofty dreams are far removed from reality.

For academics, summer is viewed as the time to finish one’s magnum opus that got left untouched during the school year. Ask an academic what they’re doing this summer, and a nontrivial number will say “finishing my new book.” Although that may be the dream, many (especially working parents) know that uninterrupted work spells can be a rarity, when other duties of summer – like home repairs, child care, and caring for aging parents – emerge. For others, the much anticipated high point of the summer is a family vacation. Despite visions of songs around the campfire and late-night heart to hearts, most of us will experience family vacations in precisely the way we’ve experienced every other family visit – the good, the bad, and the ugly. And as our family members grow older, they simply become amplified versions of their earlier selves. Although the “good news” is that kind and supportive family members grow more so, the bad news is that the cranky control freaks become even more intense.

Mental health researchers have long recognized that it’s not just the presence of negative – illness, job loss, marital spats, traffic accidents – that can impair our psychological health. It’s also the absence of positive, or experiencing less positive than we had earlier hoped for. As far back as 1890, philosopher William James wrote that self-esteem is a result of the balance between one’s actual successes and what one hopes to achieve. More recently, psychologist Alex Michalos’ “multiple discrepancy” theory says that gaps between what we have and what we want are distressing. Psychologist E. Tory Higgins’ “self-discrepancy” theory argues that when there’s a gap between our “actual self” (who we are) and our “ideal self” (who we want to be), depression can result. Yet when there’s a gap between our “actual self” and “ought self” (who we think we should be), guilt and anxiety may emerge. That partly explains the fleeting (though inevitable) feeling of failure when summer ends, and we have not completed our book manuscript, or the long-awaited herb garden remains a dirt mound, or we never made it past the “couch” phase of our “Couch to 5K” fitness dream.

Yet research also shows that most of us overestimate how fun, rewarding, or scintillating an experience will be. The reality simply can’t live up to the dream. Harvard professor Dan Gilbert has documented that most adults are bad at “affective forecasting,” or predicting how happy (or sad) a future event will make them. Even if the long-awaited family trip to the Grand Canyon is joyous, it won’t likely live up to the boundless euphoria we had anticipated. This tendency to overestimate some future encounter is so common that The New York Times Magazine gave it its own name: “tadventure,” or an exciting adventure that doesn’t quite pan out.

Is it inevitable that come Labor Day, we’ll be disillusioned, disappointed, and too despondent to rev up for the upcoming school year? Not necessarily, but it takes some cognitive energy to maintain a positive sense of self. First, avoid social comparisons, or comparing your own accomplishments with others. Many people, especially ambitious types, compare themselves with those at the top of the achievement hierarchy; when we compare ourselves with those at the top, a feeling of self-doubt is inevitable. Second, shed the tendency to “ruminate.” Rumination is continually replaying the disappointing experience in our minds and stewing in our own sadness. Ruminators often intensify their anxiety by fixating on all the things they feel they did wrong.

Third, “just say no” when asked to take on another task that might put you over the edge. Turning down invitations gives us more time to work on the tasks at hand. Saying “no” to an opportunity may lead to that opportunity being passed along to another person who may want or benefit from it more. By “paying forward” a potentially rewarding opportunity, we might also bring ourselves a short-term mood boost.

Fourth, take solace in knowing that as we get older, we’re better able to roll with the punches and each perceived slight or failure takes less of an emotional toll than it did in our younger years. “Emotional reactivity,” or how strongly we feel the slights in our lives, diminishes with age. With age also comes the wisdom that the key to happiness doesn’t lie in adding another publication to one’s CV, or another half-marathon medal to one’s collection. Happiness comes in the process of the pursuit, rather than the end goal.

But changing our thought processes isn’t the panacea. Summer stressors are rooted in major societal problems. Employers forced to run “mean and lean” are demanding more and more work from their employees, under shorter and shorter deadlines. Those lucky enough to have stable jobs often find that their responsibilities spill over into nights, weekends, and vacations. Lack of affordable elder and childcare in the U.S. deprives millions of the safety net that Europeans have long enjoyed. And all the while, the media continue to uphold images of those who “have it all,” and do it all effortlessly. Recognizing that we’re doing the best we can, and focusing on what we’ve accomplished (rather than what we’re still hoping to do) may bring some joy back to our summer breaks.

This week the Council on Contemporary Families released a brief by Sarah Damaske: in it she reports that work lowers people’s stress levels (as measured by the stress hormone cortisol) while at home it is higher. She called for consideration of new work/life balance policies, such as ROWE–results-only work environment. In connection with that I present to you a profile of a Gender & Society study on that topic. I first posted this column in 2010.

Here’s how it works: if you call it a “diversity initiative” or a “work family intervention” or stuff like that there’s the chance that you will see resistance to the project of, well, promoting diversity, or creating a family-friendly work place. On campuses, all the earnest and the marginalized check it out and everyone else goes, “what? Oh, I don’t think I got that email.”

You already know this intuitively, but a study in the current issue of Gender & Society (abstract only) tells the story of a workplace initiative that starts with the notion that framing matters.

Researchers at the University of Minnesota hung out at Best Buy corporate headquarters while Best Buy instituted a program that is not called “let’s try to reduce the sexism in our every day practices at work” — instead it is called “Results-Only Work Environment” (ROWE) : On the ROWE website they explain their project like this:

“Results-Only Work Environment is a management strategy where employees are evaluated on performance, not presence. In a ROWE, people focus on results and only results – increasing the organization’s performance while cultivating the right environment for people to manage all the demands in their lives…including work.”

The program was created by Jodi Thompson and Cali Ressler , and it has gotten positive recognition in BusinessWeek (twice!) and you can also hear about it on a recent NPR segment. It basically involves a flexible workplace.

The UM researchers (including Erin Kelly and Phyllis Moen at the Flexible Work and Well Being Center) explain in their article how the focus on results reduced resistance. “ROWE was not presented as a work-family initiative or a gender equity initiative; rather it was strategically framed as a smart business move… [the founders] felt that a gender or work-family framing would lead to the initiative’s marginalization.”

You see, ROWE is about achieving excellence. This isn’t (merely) Foucauldian. This is what any diversity project of any sort is all about, right? ROWE–which has has been adopted by other companies, too–reports a 35 percent reduction in waste and a 90 percent reduction in voluntary worker turnover.

But here’s the other part of the story: The program didn’t reduce resistance completely–especially among men managers. But it created a different kind of conversation because the analysis wasn’t explicitly about gender or diversity or accommodating people with exceptional needs. It was about an alternative approach to  work that relied less on conventions of time use and more on outcomes. The resistance heard by the researchers was to the ways that the program was challenging what’s called the ideal worker norm.

What is the ideal worker norm? Well, you know what it is, it is the way you were brought up to work. You’re there or feel you should be there as much as possible (long hours). You are busy all the time, doing doing doing (look busy!). You are ready to drop everything when someone says there’s a panic (excel at “fire drills”). Thing is, this way of working is (1) not necessary for success and (2) damaging to people’s ability to balance work and other aspects of their lives. Joan Williams writes about the ideal worker norm wonderfully in Unbending Gender (2001). She shows us just how gendered this approach is, as it builds on an outdated model of family life.

By saying (as ROWE does), oh this norm of how we work (excessive hours, fire drills, et c) is a “choice” it says we can make other choices. This means that we can de-naturalize the sneaky connection of men as superior workers (especially men who can hide or evade their other personal responsibilities). And we start to allow men as well as women to make contributions and be achievers in all the domains of their lives.

Last week, the Council on Contemporary Families released the 6th annual Unconventional Wisdom with a focus on families and technology. Check out all the cool stuff here—27 briefs of underreported research findings on the topic.  A final word on diversity, technology, and changing lives comes from economists at the Center for Economic Policy Research (CEPR), whose work warns us against overstating the impact of technology and reminds us of the importance of the ongoing gender revolution. John Schmitt, a senior economist, contributed the following to the volume.

From the 1970s until today, we have experienced a technological and digital revolution that has changed the way we live and work, with profound implications for the economy and social policy. But the gender revolution in the same period has been equally if not more significant in its economic repercussions.

In a recent study, economists Eileen Appelbaum (CEPR),Heather Boushey (Washington Center for Equitable Growth) and I used the Current Population Survey to document the steep rise in paid work by women and mothers since the late 1970s. Since 1979, the typical woman has increased her number of hours of paid work per year by 739 (to 1,664 in 2012). Over the same period, the annual hours of paid work by the typical mother increased by 960 (to 1,560 in 2012). By 2012, the majority of women (67.8%) — and an even higher percentage of mothers (72.0%) — between the ages of 16 and 64 were working, most working full time throughout the year.

These extra hours of paid work have made all the difference to families—and to the economy more generally. Middle-class households would have substantially lower earnings today if women’s employment patterns had remained unchanged. According to our calculations, gross domestic product (GDP) would have been roughly 11 percent lower in 2012 if women had not increased their working hours as they did. In today’s dollars, this translates to more than $1.7 trillion less in output—roughly equivalent to combined U.S. spending on Social Security, Medicare, and Medicaid in 2012.

To put this revolution of women’s work in context, consider that the 11 percent increase in women’s contribution to the GDP is almost twice the 6 percent contribution to GDP of the information, communications and technology-producing industries combined in 2012.

 

Last week while discussing Equal Pay Day with a friend, she commented, “Why all these special designations? Black History Month, then Women’s History Month, now a day for Equal Pay. I don’t see the point.  Do you?”  Many share her perspective, but I am not among them.

This year Equal Pay Day fell on April 8th.  All month the airwaves, print media  and blogosphere have been filled with commentary of one sort or another: Data documenting the continuing wage gap for female and minority workers; analyses disputing the size of the gaps, conservatives insisting they support equal pay but not government regulations; advice for women on speaking up on our own behalf, often as if women’s lack of negotiating skills were the root of the gender wage gap.  For me, this heightened coverage is exactly the point.

Special months, weeks or days provide “news hooks”, important opportunities to recall forgotten history and celebrate hard won gains.  They are also reminders of how much work remains undone in the struggle for equity and justice.  Forty years ago as one of the thousands who wore little green ‘59 cents’ buttons, I understood it would take years before equal pay for equal work was a reality.  I recall telling friends we needed to be realistic. After all, we’d need good childcare, shared household responsibilities and more career options for women in addition to fair pay laws. It might take thirty years to do away with unfair wage disparities.

How foolishly optimistic of me!

The White House cites U.S. Census Bureau figures on full time workers revealing that on average women are paid 77 cents for every dollar a man earns. In the Wall Street Journal economists Mark Perry and Andrew Biggs argued that this gender wage gap is a myth when variables such as career choice, marital status and education are factored in. Disagreements over the size of female/male earnings differentials can obscure the debate but they cannot deny reality. No amount of disaggregation of the data by region, race, education or occupation changes the basic picture. The wage gap differs depending on the variables used in each analysis, but economists at the Institute for Women’s Policy Research report that women in almost every line of work are paid less than their male colleagues.

Those who insist the wage gap is tiny and that a few cents on the dollar is of no major importance live in a protected world of savings accounts and salaries that leave extra dollars at the end of each pay period.  It is a world unknown to most of those in households struggling to shelter, clothe, feed and educate families with earnings at or below the median annual income of  $50,000; And it is a world unimaginable to the  one quarter of U.S. households with annual incomes below $25,000.

But what about governmental regulation so feared by those opposing the Paycheck Fairness Act?  The Act, first introduced in  2009, would require employers to show that wage differences are based on factors other than sex and contains a provision prohibiting retaliation against employees who discuss their salaries with co-workers.  But how can anyone determine whether she or he is being paid equitably without knowing the compensation others in similar positions receive?  Shouldn’t each of us be able to speak freely about our own salaries without fear of retribution?  Isn’t that called freedom of speech?

We’ve made progress.  Pay gaps have narrowed. But we’re already a decade beyond my 1970s estimate of the years it might take to achieve full pay equity.   We need effective legal redress for employees whose paychecks are unfairly shortchanged. But as Frank Bruni wrote in the New York Times this past Sunday, and many feminists have argued for decades, legislation on equal pay is necessary but not sufficient.  Gendered expectations influence women and men, employers and employees. A broader and more widespread understanding of the ways gender roles and status differentials are maintained and reproduced is essential if women from all socio economic levels are to move forward.  (See for example the analysis in  C.J. Carrie Chapman Catt, an important strategist in the movement for suffrage and women’s rights once noted,  “No written law has ever been more binding than unwritten custom supported by public opinion.”  Public opinion polls show significant changes in the views of both men and women on a wide range of gender roles, including the importance of pay equity. But for the moment, ‘unwritten custom’ holds sway much of the time.

Equal Pay Day is not simply a single day.  Attention to the wage gap continues throughout the month, spreads across a wide range of media outlets and seeds conversations around the country. Widening the audience, increasing public awareness and broadening debate on issues of equity and justice help to shift, shape and strengthen public opinion.  Equal Pay Day is well worth the bother.

 

ISarah Comito, Matthew Comiton my latest incarnation as a thought leadership coach, I’m often on the hunt for excellent examples of “thinking in public”—TED talks, reports, articles, blog posts, even tweets—to share with clients.  So, I figured, why not share them, when I find them, with GWP readers, too?

I’m experimenting with a new column format here (and please, please, tell me what you think!).  I envision highlighting from time to time a piece of public thought leadership that I come upon in my travels, one that translates academic or industry-specific knowledge for a broad audience in a stand-out way.  I’ll let you know why I love it, what’s surprising about it, and what’s fresh.

To start us off, I bring you Judith Warner’s first report as a Senior Fellow at the Center for American Progress.  I’ve long been enamored of Judith’s deft ability to bring a structural lens to the public debate around “domestic disturbances,” as her popular New York Times column so famously phrased it.  In this new report, Warner melds journalism and policy paper to tackle domestic disturbances writ large.

Judith Warner is a Senior Fellow at American Progress. She is also a contributing writer for The New York Times Magazine and a columnist for Time.com. She is best known for her New York Times bestseller, Perfect Madness: Motherhood in the Age of Anxiety, and her former New York Times column, “Domestic Disturbances.” Her latest book, We’ve Got Issues: Children and Parents in the Age of Medication, received numerous awards, and she is currently a recipient of a Rosalynn Carter Fellowship for Mental Health Journalism. A former special correspondent for Newsweek in Paris, she hosted “The Judith Warner Show” on XM satellite radio from 2005 to 2007 and wrote the 1993 New York Times bestseller Hillary Clinton: The Inside Story, as well as several other books.

Why I Like It:

The topic is a tough one – and well traveled.  Yet I like how Warner gets in there, challenges perceived wisdom, and works to change the frame:

“It’s long been accepted wisdom that Americans view family matters as purely private concerns and that public policy solutions for families—other than the very poorest—have no place in our culture. Yet polls consistently show that support for family-friendly policies is, in fact, overwhelming.”

Based on interviews with more than three dozen veterans of the fight for family-friendly policy in America representing a variety of perspectives, generations, and stake- holder groups, she quotes all my favorite experts.

She pays close attention to language and narrative:

“Personal responsibility” plus “opportunity” was a winning message combination.  Stressing “equality” or the ending of disparities was a nonstarter for conservatives, but talk of “fairness,” “opportunities,” “choices,” and “tools” were acceptable.

And she links the issue she’s writing about to others:

“The power of the personal played a strong role in building support for the Family and Medical Leave Act, and in recent years such narratives have been essential to shifting public and political opinion on marriage equality.”

But what I like most of all is the sense of possibility Warner invokes.

Much has been written about why progress has been slow in this arena, and so paltry.  What feels different here is the emphasis on the seismic internal shift that must take place in order for the outward change to occur.  We need to “replace the belief that ‘this is just how it is’ with the argument that ‘it doesn’t have to be this way.’”

The report takes a close look at public policies promoting caretaking—through paid family leave, paid sick days, and high-quality public pre-K—that already exist in some states and cities. Warner looks at why they are proving to be highly popular and successful, and how we might replicate what works.

Refreshingly, she leaves us with hope:

Bleak though the legislative outlook now seems in our bitterly divided Congress, this is potentially a very fruitful time for thinking creatively and productively about creating a better future for our families.”

Since I’m already interested in the unfinished business of feminism, and how the issues travel and repeat across generations, Warner had me at “lessons learned.”  But the optimism in the report made me want to share it.  Warner brings a much-needed burst of energy to a topic that can easily deflate readers—especially those of us living this fight.

Next weekend I have a unique opportunity to reflect on how I’ve grown since my graduation from Muskingum College—now University—in 1991. My husband Nikhil Deogun and I will be delivering the undergraduate commencement address.

Needless to say, it’s an honor and a privilege, but also a big responsibility. After all, we want to impart wisdom, right?

We’ve had fun thinking back on the people we were 21 years ago, and the unexpected paths we’ve followed. We want to give the graduates advice about how to navigate those unexpected turns themselves, about how to find love, follow their professional dreams, and make a difference.

For me, the question of making a difference has also come from some unexpected places. Here’s a sneak peak at some of my thoughts for the Class of 2012:

I’ve learned that through mothering I can make my mark on the world as much as—and maybe more than—at work. Let me be clear: I love my work at the National Women’s Studies Association and find it meaningful. Highlights of my working life include planning a yearly national conference that features cutting-edge feminist scholarship. I’m also a leader in conversations about women’s issues outside of higher education: in 2010, I organized a meeting at the invitation of the White House Council on Women and Girls to discuss how feminist academics could help shape policy initiatives, and I recently attended a Department of Education-sponsored discussion about applying classroom learning in community settings.

Yet I’ve discovered that motherhood can sometimes be richer ground for expressing my feminist values, and for cultivating parts of myself, than the workplace. Our children, Maya—who’s 11—and Sameer, who’s 9—really want to make the world a better place. More important, they take action to make a difference. For example, Maya teamed up with friends to sell hot chocolate at our local sledding hill to raise money for a neighborhood soup kitchen. Sameer has spent time serving meals in a Newark homeless shelter. Of course, they’re normal kids who sometimes spend too much time watching Teen Nick and absorbed in their iPods. But when they notice inequality they ask questions and they want to do something about it.

Here’s the lesson I’ve learned: while you’re busy building your career, don’t forget about opportunities at home, whether those come in the form of parenting or other non-work pursuits. It really is true what you’ve probably heard from faculty already: you want to be a well-rounded person.
