The college admissions scandal has brought concerns about meritocracy to the fore, but sociologists know that the myth of meritocracy also extends beyond college and into the workplace. Recently Daniel Laurison talked to The Atlantic about his new book, The Class Ceiling: Why It Pays to Be Privileged.  Laurison and his coauthor, Sam Friedman, studied how elites in London profited from their privilege. In addition to being able to rely on financial assistance from parents when they were starting out in their career, Laurison and Friedman found that the culture and personnel of professional firms benefited upper-class workers.

One way that affluent workers get a leg up is that they are more likely to be similar to those who are already in the workplace, and informal systems of “sponsorship” often operate as workers helping out others who are similar to them. Laurison said,

“One of the big ideas of the book, for me, is it’s really hard for any given individual in any given situation to fully parse what’s actual talent or intelligence or merit, and what’s, ‘Gosh, that person reminds me of me, or I feel an affinity for them because we can talk about skiing or our trips to the Bahamas.’ Part of it is also that what your criteria are for a good worker often comes from what you think makes you a good worker.”

Another challenge for non-elites in the workplace are the unwritten rules. Laurison and Friedman pointed out how the culture of “studied informality” of one television studio actually functioned as an unwritten dress code, with right and wrong ways to be informal. Laurison told The Atlantic,

“There were all kinds of things, like who puts their feet up on the table and when they do it, when they swear—things that don’t seem like what you might expect from a place full of high-prestige, powerful television producers. But that was in some ways, I think, more off-putting and harder to navigate for some of our working-class respondents than hearing “just wear a suit and tie every day” might have been. The rules weren’t obvious, but everybody else seemed to know them.”

Laurison and Friedman advocate for shifting workplace culture to be more similar to codes of conduct familiar to middle and working class individuals, not simply trying to teach upper-class codes to those who are trying to climb the ladder. And, of course, they note that if wages weren’t so stratified both within and between workplaces there wouldn’t be such extreme economic consequences to these systems of informal knowledge and networking.

Much of the media’s coverage of the Me Too movement focuses on high-profile cases of sexual harassment, as well as gender inequality in white-collar workplaces. Sexual Harassment and other forms of gender inequality are also problems — perhaps even more so — for male-dominated, blue-collar workplaces. A recent article in The New York Times highlights gendered discrimination in workplaces like mines, car factories, and construction sites. 

Sociologist Abigail Saguy argues that men often perceive less-feminine or lesbian women as “not fully women” and therefore as less threatening. On the other hand, men tend to harass more-feminine women more. And women who play along with sexist banter, still face negative labels, like “slut.” Saguy elaborates,

“Sexual harassment is often a way in which the men reaffirm women’s femininity, and [put them] back in their place…. At the same time, women will play up their femininity and flirt a little bit and play along with some of the stereotypes… to be accepted.”

For men in low-paying and dangerous jobs, these affirmations to their masculinity become key rewards, and challenges to their masculinity may heighten discrimination towards women.

“Even if they have to tolerate bad working conditions, the compensation is they were real men… then women were moving into these occupations, so what does that mean? If women can do the job, maybe it’s not so masculine after all.”

The recent accusations of many prominent men in media, politics, and the music industry for sexual harassment and assault have many wondering what can be done to reduce sexual harassment in the workplace. According to sociologists Frank Dobbin and Alexandra Kalev, the answer is simple: hire and promote more women. In an article published by the Harvard Business Review, Dobbin and Kalev review the working conditions that promote sexual misconduct, and emphasize the importance of a top-down approach to enact real change.

Harassment thrives in workplaces with male-dominated management where women are outnumbered among their peers. While the answer to this problem is hiring more women for these roles, the authors explain why this process is not so straightforward:

“…women tend to leave workplaces where sexual harassment is common and goes unaddressed; the fight can feel hopeless in an environment where gender bias runs rampant.”

Therefore it is necessary for organizations to take on the challenge of hiring and retaining women in leadership roles. Many grievance systems and anti-harassment trainings were first implemented in the 1970s, but appear to have been relatively ineffective — women who file complaints often face serious repercussions, including being demoted or facing continued harassment and other types of mistreatment from colleagues.  

Dobbin and Kalev argue that sexual harassment in the workplace should be handled in a way that the survivors of sexual harassment are not punished. They urge CEOs and other company leaders to speak out against sexual harassment and to rethink how they promote and retain female employees.

“[I]t’s critical that leaders start accepting some of the responsibility that the courts have allowed them to brush off for such a long time… After all, culture is shaped by behavior at the top. As long as men dominate in management, it’ll be up to them to make those changes.”

The recent media attention surrounding Fox News and accusations of sexual harassment are high-profile examples of the everyday experiences that many victims of sexual harassment face in the workplace. An article in the New York Times explores research on the factors that discourage people from reporting harassment, citing work from University of Illinois sociologist Anna-Maria Marshall and others.

Sexual harassment often goes under-reported, especially in male-dominated settings with rigid hierarchies like the military and large corporate companies. Sometimes victims are uncertain of what qualifies as illegal harassment — one meta-analysis by Remus Ilies and colleagues found that reports doubled when asked about specific behaviors rather than just using the term “sexual harassment.” Many women also fear retaliation for pursuing formal action, or at the very least disbelief or inaction from their employers. These fears appear to be well placed, however, and one study found that two-thirds of workers reported retaliation from their employers after reporting mistreatment.  

While many startup companies do not have human resource departments to handle sexual harassment issues, Marshall’s research demonstrates that even organizations with official harassment policies and procedures create hurdles that keep legal action from being taken. Marshall finds that policies on paper are much different in practice, and that managers often interpret policies to protect the interests of their organization, and not the employee. Marshall explains,

“Companies put [policies and procedures] into place as mini litigation defense centers … The way employers deal with it is to prepare to show a court or jury that they did everything they could, rather than to protect women in the workplace.”

Nearly 20 years have passed since Beverly Daniel Tatum released her groundbreaking book, Why Are All the Black Kids Sitting Together in the Cafeteria: And Other Conversations about Race. In it, she examines how and why black youth often segregate themselves in middle and high school, arguing that engagement in meaningful conversations about race can help deconstruct such racial barriers. While many may have lost hope in the Civil Rights-era dream of school integration, today, new sociological research demonstrates the importance of integration and the positive long-term effects it provides for working adults. A recent article in The Atlantic reveals that students who attend racially diverse high schools are more likely to work in diverse employment settings.

Adam Gamoran, Sarah Barfels, and Ana Cristina Collares tracked over 10,000 black and white high school students during the 1980s and 1990s, then recorded the racial make-up of their current work environment. White and black students who attended predominantly white schools were more likely to work in predominantly white work settings. Regardless of the various methods behind the integration (including busing and neighborhood development), the students from racially diverse high schools were more likely to work today with a diverse group of coworkers. The authors suggest that “Interactions with a diverse student body may mean that individuals are more likely to live in communities that are more diverse, or [are] more willing and comfortable in racially diverse settings later in life.” While they are reluctant to conclude that attending a diverse high school or working with diverse coworkers will eradicate the economic and social disparities of life in the U.S., it is safe to say that both provide a strong step in the right direction.

They say that some people look for love in all the wrong places. For Joyce “Tillie” Mitchell, one of those places may have been prison. When inmates David Sweat and Richard Matt escaped the Clinton Correctional Facility in Dannemora, NY, it was later revealed that Mitchell, supervisor of the prison tailor shop, had provided tools and assistance to the escaped inmates and was romantically involved with Matt. Mitchell’s actions seem shocking, but within prisons, this phenomenon is surprisingly common.

As explained in an article by Slate with a little help from criminologist Stephen C. McGuinn of the sociology department at Quinnipiac University, “absolute rule enforcement [in prison] is probably inappropriate (and unlikely). Context generates situations that warrant departures from codified rule. And autonomy allows prison staff to appear human and reasonable—moved by situational factors.” Just like the average workplace, a prison’s employee rules aren’t strictly enforced; employees have some freedom in how they conduct themselves and with whom they interact.

Slate details research on prison inmate-employee relationships specifically. For female prison employees in male prisons, harassment from inmates and distance from male colleagues are both common, and when a prisoner makes a romantic gesture toward a female staffer, it is occasionally well received. For her part, Mitchell has been arrested for aiding and abetting the prison escape, and, after weeks on the lam, prisoner Richard Matt has been killed by police and David Sweat has been taken into custody as he apparently attempted to make his way to the Canadian border. In the media, Mitchell has been castigated, called everything from foolish and unprofessional to criminal and crazy. Sociologically speaking, though, her actions aren’t isolated.

Best Buy has ended its Result Only Work Environment (ROWE) program, which famously allowed employees to telecommute, working in the office on a set schedule, or have the flexibility to do both. Evaluations were based solely on job performance, with no consideration of attendance. Best Buy’s policy change follows a similar change at Yahoo, where CEO Marissa Meyer no longer allows staff to work from home.

Executives at both companies cite a need to improve competitiveness, and they argue that requiring employees to come to the office will enhance collaboration and innovation. Erin Kelly, a sociologist at the University of Minnesota, is skeptical. She argues that ROWE is not to blame for the companies’ struggles:

“I’m concerned that these flexibility initiatives and telework initiatives are getting blamed for what may be other problems those organizations are facing in the broader market,” Kelly told the Star Tribune.

Jennifer Glass, a sociologist at the University of Texas, similarly disputes research claims that required attendance improves innovation among employees.

In an op-ed for the New York Times, Glass writes:

[M]uch of this “research” simply shows that workers who collaborate with others in loose networks generate better ideas. It doesn’t suggest that the best way to create new products and services is by isolating your employees in the silo of a single location.

Best Buy and Yahoo are calling for all hands on deck, but do all hands need to be on deck at the same time?

In light of recent media buzz over research on how much sex husbands may or may not be “getting” for helping with the housework, the question of an equal-gender split of chores is back on the table (or maybe just stuffed it behind some bills and takeout menus on the counter).

Academic work on this topic often wanders into big, macro-level thinking about gender roles and social structures, but a recent article in The Atlantic pushes us to think about this issue in terms of the small, everyday choices that make home better for everyone. Alexandra Bradner outlines the problem for heterosexual families:

Because no one can afford to fully replace themselves at home while they are at the office… working mothers have famously picked up the slack for both partners, subsidizing our market with their free labor… this means that mothers are important, in all of the ways in which socially conservative forces routinely note. But it could also mean that [they] are exploited… to do more than their fair share of the family’s work, all without compensation.

Bradner offers three possible explanations for this problem:

  1. Men don’t see the work that needs to be done
  2. Men see what needs to be done, but don’t think they can do it as easily or effectively as their wives can
  3. Men’s workplace structures won’t let them take the extra time to do their share of the chores

Instead of arguing for a large-scale overhaul of “women’s responsibilities” or workplace regulations, Bradner addresses all three issues with one simple suggestion: Men should ask their partners, “Do I do half the laundry? Do I change half the diapers?” Then, couples can make conscious choices about work distribution.

When husbands and colleagues come through with these “small acts of heroism,” splitting the work, Bradner, agues we get closer to a society that cares about caring for people:

It’s not, exclusively, a conversation for and among women. This is a conversation about families and about babies and their care, which makes it a conversation about kindness, responsiveness, and our nation’s collective future.
